Executive Search insights

Before choosing a leader, align on the mandate.

Leadership hiring is not only a question of who has held a similar title. It is a decision about the direction of the business, the work ahead and the environment in which the new leader will operate. A clear mandate helps stakeholders evaluate leadership experience against the challenge they actually need to address.

Name the business challenge

Is the leader expected to build a team, strengthen execution, manage change or sustain a successful operation? These situations may call for different experience and ways of working.

  • Write down the priorities and constraints.
  • Include the resources available, the decisions the leader will own and the outcomes that matter most.

Align the stakeholders early

Different stakeholders may want different things from the same appointment. Clarify those expectations before the search begins, including who contributes to assessment and who makes the final decision.

  • Distinguish non-negotiable requirements from preferences.
  • A shared profile helps prevent the search from becoming a collection of competing personal definitions of the ideal leader.

Evaluate judgment in context

Explore how a candidate made decisions, handled trade-offs and worked through resistance. Prior results are more informative when you understand the team, resources and circumstances behind them.

  • Use the same core criteria across candidates while leaving room to examine each person’s relevant experience.
  • Avoid treating confidence in an interview as proof of leadership effectiveness.

Plan for discretion and transition

Agree on information sharing before outreach, especially when the appointment involves an existing role or a sensitive business plan. Keep access limited to the people who need to participate.

  • Also consider the transition: which relationships, decisions and expectations need to be clear when the person joins?
  • Selecting a leader and setting that leader up to contribute are connected tasks.
